تبیین تاثیر منتورینگ بر جانشین پروری: با تمرکز بر طرح توسعه فردی

چکیده

هدف این پژوهش، تبیین تأثیر منتورینگ[1] بر جانشین‌پروری[2] با تمرکز بر طرح توسعه‌ی فردی[3] است. برای تبیین این موضوع، از مدل ستاره‌ای هفت‌نقطه‌ی جانشین‌پروری راثول استفاده شده است. در مرحله‌ی ششم این مدل، پس از مشخص‌شدن وجود شکاف بین وضعیت موجود و وضعیت مطلوب، ابزار مناسبی که می‌تواند این شکاف را پر کند، طرح توسعه‌ی فردی و روش یا شیوه‌ی مناسب برای اجرای طرح توسعه‌ی فردی، منتورینگ است. جامعه‌ی آماری این پژوهش 400 نفر از کارکنانی هستند که در مرکز تحقیقات مخابرات ایران دوره‌های آموزشی و تخصصی را برای بهبود و ارتقای مهارت خود گذرانده‌اند و نمونه‌ی پژوهش، مطابق با فرمول کوکران 200 نفر می‌باشد. روش پژوهشی، توصیفی همبستگی و ابزار گردآوری داده‌ها پرسش‌نامه بوده است. آزمون فرضیه‌های پژوهشی براساس روش مدل‌سازی معادلات ساختاری مورد بررسی قرار گرفته است. نتایج، حاکی از آن است که کارکردهای توسعه‌ی کار راهه‌ی شغلی و مدل‌سازی نقش می‌توانند در اجرای طرح توسعه‌ی فردی مثمرثمر باشند؛ ولی کارکردهای روانی‌اجتماعی نمی‌توانند تأثیری بر طرح توسعه‌ی فردی داشته باشند.

This research is aimed at explaining the effect of mentoring on succession planning focusing on individual developing plan. Raoul’s seven-pointed star model was used for the explanation of this issue. After the identification of the gap between the present situation and that of the desired one in the sixth phase, mentoring with individual development planning was recognized as the best tool for filling it. Research population included 400 employees who have taken the specific instructions for increasing their skills in Telecommunication Company of Iran. According to Cochran Formula, the sample group included 200 subjects. For collecting data for this descriptive correlative research, questionnaires were designed. Hypotheses were tested by structural equation modeling. The results indicated that the functions of career development and role modeling can be effective in the execution of individual development plan.
