طراحی و تبیین الگوی جانشین پروری در سپاه پاسداران انقلاب اسلامی

چکیده

امروزه پیشرفت حوزه‌های مختلف فرهنگی، سیاسی، اقتصادی، اجتماعی و به‌ویژه فناوری، محیطی رقابتی، پویا و به‌شدت متغیر را در داخل سازمان‌ها و محیط پیرامونی ایجاد کرده است. نتایج تحقیقات در سازمان‌های مختلف نشان از کمبود نیروهای شایسته و بااستعداد دارد. به‌این‌ترتیب  برای پاسخ به افزایش نیاز سازمان‌هایی ازجمله سپاه پاسداران، به مدیران و کارکنانی به‌مراتب توانمندتر، مستعدتر و شایسته‌تر، می‌توان به طراحی و تبیین الگوی جانشین‌پروری براساس مفاهیم غنی سرمایۀ انسانی، استعدادیابی و مدیریت استعداد و شایستگی‌ها اقدام نمود. این تحقیق برای ارائه الگوی جانشین‌پروری در سپاه  از ابعاد و مؤلفه‌های بومی‌شده طبق نظر خبرگان و صاحب‌نظران سازمانی و دانشگاهی بهره‌برداری می‌کند. با استفاده از روش تحلیل مسیر و رگرسیون، ارتباط و اولویت‌بندی ابعاد و مؤلفه‌ها نشان داده می‌شود. درنتیجه با بررسی هر یک از ابعاد الگو، اولویت هریک از مؤلفه‌ها بر دیگری شناسایی شده و انطباق آنها با سایر تلاش‌های دانشمندان در زمینۀ جانشین‌پروری، مطابقت داده می‌شود.

چکیده [English]

These days, the development of various cultural, political, economic, social, and especially technological fields, has created a competitive, dynamic and highly modest environment within organizations and their external environment. Researches in various organizations indicate that there is a deficiency in terms of having competent and talented employees. Therefore, in order to respond to the increasing requirements of organizations such as IRGC for more capable, talented and proficient managers and employees, we can design and explain successors model based on the rich concepts of human capital, proper management of talent recognition, and competency. This research employs the dimensions and components of the community to present successors model in the IRGC according to experts and organizational and academic specialists. Relations and prioritization of dimensions and components are shown through path analysis and regression method. As a result, by examining each dimension of the model, the priority of each component is identified and compared to the other efforts of scientists in the field of succession.
