شناسایی عوامل مؤثر بر روایی سازه کانون‌های ارزیابی با استفاده از رویکرد فراترکیب

چکیده

با توجه به روند تغییر نوع شایستگی‌های موردنیاز سازمان‌ها و لزوم کنترل هزینه‌های نیروی انسانی، استخدام مناسب‌ترین افراد و سپس توسعه و نگه‌داشت آنان، به یکی از مهم‌ترین دغدغه‌های سازمان‌ها تبدیل شده است. فرایند کانون ارزیابی و توسعه، به‌عنوان ابزاری با رویکرد چندگانه، بیش از چند دهه است که سازمان‌های جهان را در محقق‌ساختن این هدف، یاری می‌نماید. علی‌رغم پژوهش‌های بسیار در این حوزه، هم‌چنان موضوعات چالش‌برانگیزی در زمینه کانون‌ها وجود دارد که یکی از این مباحث، موضوع روایی سازه است. این پژوهش با هدف توسعه دانش در زمینه روایی سازه کانون‌های ارزیابی انجام شده است. علی‌رغم اینکه روایی پیش‌بین کانون‌ها در بسیاری از مطالعات در سطح مناسبی گزارش شده است؛ اما روایی سازه این ابزار دچار ضعف جدی بوده است، لذا این مطالعه بر این موضوع تمرکز کرده است که چه عواملی می‌تواند بر روایی سازه کانون‌ها مؤثر باشد. در این مقاله، با استفاده از رویکرد فراترکیب و روش تحلیل تم، تعداد 78 مقاله از پایگاه‌های اطلاعاتی مانند گوگل اسکولار، اسکوپوس، اسپرینگر، امرالد، جی استور و برخی منابع فارسی بررسی شده و 5 عامل کلی، شامل ابعاد مدل شایستگی، ارزیابان، شیوه مشاهده و ارزیابی، روش‌های جمع‌بندی اطلاعات و ابزارهای ارزیابی، به‌عنوان عوامل اثرگذار بر روایی سازه کانون‌های ارزیابی، شناسایی گردید.

چکیده [English]

Due to the changing the type of competencies required by the organizations and on the other hand, the necessity of controlling human resource costs, proper employment of people and then their development and maintenance have become one of the most important concerns of the global organizations. Process of assessment center as a means with multiple approaches, has been assisting organizations in this regards. In this study , the factors affecting the construct validity of the assessment centers have been studied . Despite of many researches, there are still controversial issues in this field, for instance, one of them is the topic of construct-related validity. This study has been done with the aim of developing knowledge in the field of construct validity of assessment centers. In spite of the fact that predictive validity of assessment centers was reported in many studies at the appropriate level, construct validity was weak. Therefore this study is focused on factors which can influence the construct validity. By utilizing meta-synthesis approach and thematic analysis method.78 related papers have been studied and 5 factors including dimensions, assessors, methods of observing and evaluating, methods of integrating information and situational exercises have been identified as effective factors on the construct validity of assessment centers.
