نقش عوامل فردی، سازمانی و مدیریتی مؤثر بر پذیرش فناوری اطلاعات در سازمانهای دولتی ایران
اامروزه پذیرش فناوری اطلاعات جدید، چالش اساسی در سازمانهای دولتی است که کمتر مورد بررسی واقع شده است. هدف از انجام این تحقیق، شناسایی عوامل فردی، سازمانی و مدیریتی مؤثر بر پذیرش فناوری اطلاعات در سازمانهای دولتی ایران است. به همین منظور، ابتدا مبانی نظری مرتبط با پذیرش فناوری اطلاعات در سازمانها مورد بررسی قرار گرفته است. سپس با ارایه مدل عوامل مؤثر، با درنظرگرفتن ویژگیهای سازمانهای دولتی ایران، عوامل و شاخصهای مورد نظر با استفاده از تحلیل عاملی تأییدی مبتنی بر مدلیابی معادلات ساختاری بررسی و تأیید شده است. یافتههای پژوهش، مؤلفههای هنجار و تصویر ذهنی (عوامل فردی)، حمایت مدیر ارشد، تخصص فناوری اطلاعات، رسمیت، تمرکز، اندازه، عمق تغییر و آمادگی سازمانی (عوامل سازمانی)، نگرش، نوآوری، دانش فناوری اطلاعات، تصدی مدیریتی مدیر عالی اجرایی (عوامل مدیریتی) را به همراه شاخصهای مرتبط، مورد بررسی و تأیید قرار داده است. یافتهها همچنین نشان میدهند که مؤلفههای هنجار ذهنی، آمادگی سازمانی و نوآوری مدیرعالی اجرایی، نقشهای مهمتری در پذیرش فناوری اطلاعات در سازمانهای دولتی ایران ایفا میکنند

رابطه بین اعتماد کارکنان به مدیران خود و اثربخشی سامانه ارزیابی عملکرد
تاکنون، در پژوهشهای حوزه ارزیابی و مدیریت عملکرد، بیشتر به تأثیر عوامل سامانهای بر اثربخشی اینگونه سامانهها توجه شده و تأثیر تعاملات انسانی کمتر مدنظر بوده است. همچنین به نظر میرسد در سازمانها نیز، در طراحی سامانههای ارزیابی و مدیریت عملکرد، به عوامل سامانهای، بیشتر از تعاملات انسانی اهمیت داده میشود. هدف این پژوهش بررسی رابطه اعتماد کارکنان به مدیر بهعنوان یک پدیده تعاملی با اثربخشی نظام ارزیابی عملکرد و مقایسه آن با رابطه سهولت استفاده از سامانه بهعنوان یک پدیده نظاممند با اثربخشی این سامانه است. این پژوهش در دو سازمان ایرانی در دسترس و دارای سامانه ارزیابی عملکرد، انجام شده است. تعداد 170 پرسشنامه بین کارشناسان و مدیران میانی پخش شد که در مجموع 146 پرسشنامه قابلاستفاده گردآوری شد. تحلیل عاملی اکتشافی برای مشخصنمودن عوامل اصلی، تحلیل واریانس برای آزمون توافق گروهی و رگرسیون چندگانه برای یافتن روابط بین متغیرها انجام شد. نتایج پژوهش، همبستگی آماری معنیداری از اثربخشی این سامانه را بین دیدگاههای مدیران و کارکنان نشان نمیدهد؛ این نتیجه، نشاندهنده تفاوت دیدگاه این دو گروه درباره این موضوع است. اعتماد کارکنان به مدیرانشان، برخلاف سهولت استفاده از سامانه، رابطه آماری معنیداری با اثربخشی سامانه از دیدگاه کارکنان دارد. در مقابل، سهولت استفاده از سامانه، رابطه معنیداری با اثربخشی سامانه از دیدگاه مدیران دارد. همچنین، براساس نتایج تحقیق، گرایش کارکنان به اعتماد، تنها متغیر این پژوهش است که با هر دو دیدگاه سنجیدهشده از اثربخشی سامانه ارزیابی عملکرد رابطه دارد.

بررسی عوامل موثر بر توسعه منابع انسانی با رویکرد نهادی
یکی از ویژگیهای منحصربهفرد سپاه پاسداران انقلاب اسلامی، برخورداری از منابع انسانی متعهد و ایثارگر است که با تکیه بر همین نیروی انسانی توانسته است، نقش خود را در حفاظت از انقلاب و دستاوردهای آن بهخوبی ایفا نماید. هدف از این پژوهش «بررسی عوامل مؤثر بر توسعه منابع انسانی با رویکرد نهادی قرارگاه خاتم الانبیاء(ص)» است. پژوهش حاضر از نظر هدف کاربردی و به لحاظ روش توصیفی- پیمایشی است. جامعه آماری مورد بررسی این پژوهش کلیه مدیران وکارشناسان ارشد قرارگاه خاتم الانبیاء(ص) هستند که 30 نفر از مدیران و 30 نفر از کارشناسان عالی و ارشد از روش نمونهگیری هدفمند انتخاب شدند.
بر اساس نتایج تحلیل دادههای تحقیق، در بعد ساختاری، عوامل: برخورداری از بصیرتافزایی، برنامهریزیهای آموزشی با نگاه به آینده و چندمنظورگی نظام آموزشی؛ در بعد رفتاری، عوامل: برخورداری از استادان آماده عمل، انقلابی و با ایمان و برخورداری از کارکنان خودکارآمد و در بعد زمینهای عوامل: حمایت قانونی از نظام آموزشی، حمایت از فرهنگ خلاقیت و تشویق ایدهها و نظرات خلاق، بالاترین امتیاز را کسب نمودهاند.

بررسی و ارزیابی تأثیرات اقدامهای انگیزشزای سامانههایکاریِ با عملکرد بالا بر عملکرد واحدهای سازمان
سازمانها با وجود داشتن نیروی انسانی شایسته و لایق، باز هم نیازمند توانمندی لازم در استفاده از این منابع هستند. سامانه کاریِ با عملکرد بالا به عنوان یک مجموعه منسجم از اقدامهای مرتبط در حوزه مدیریت منابع انسانی، ضمن انتخاب و توسعه نیروهای کاری اثربخش، آنان را حفظ نموده و بر میانگیزد. همچنین نتایج حاصل از تحقیقات انجامشده، اثرگذاری این اقدامها را در سه حوزه توانمندسازی، ایجاد انگیزش و فراهمکننده فرصت مشارکت برای کارکنان، دستهبندی میکند.
در این مقاله برای پاسخگویی به پرسشهای اصلی، بر اساس یک پیمایش کمی از 278 نفر از کارکنان واحدهای ستادی شاغل در مورد مطالعه (بانک ملت) به بررسی چگونگی تأثیرگذاری اقدامهای انگیزشزای سامانههای کاری با عملکرد بالا بر عملکرد واحدهای سازمان با درنظرگرفتن متغیر رضایت شغلی به عنوان میانجی پرداخته شده است. نتایج این مطالعه نشان میدهد که بین ابعاد انگیزشزای درنظرگرفتهشده با رویکرد سامانههایِ کاری با عملکرد بالا، جبران خدمات(پرداخت مبتنی بر عملکرد)، ارزیابی عملکرد، تسهیم اطلاعات و آموزش و توسعه بر عملکرد واحدهای سازمان اثرگذار میباشند.

بررسی آثار خطمشیهای مدیریت منابع انسانی بر عملکرد سازمانی
کارکنان، مهمترین دارایی هر سازمان بهشمار میروند. به عقیده صاحبنظران، در عصر حاضر مدیریت منابع انسانی، بسیار دشوارتر از مدیریت فناوری یا سرمایه است. سازمانها میتوانند با بهرهگیری از منابع انسانی خود عملکرد رقابتی خود را بهبود بخشند. هدف مطالعه حاضر، بررسی آثار خطمشیهای مدیریت منابع انسانی بر عملکرد سازمانی است. جامعه آماری تحقیق 550 نفر از کارکنان یکی از دانشگاههای نظامی بودند که تعداد 226 نفر از آنها بر اساس جدول مورگان در این پیمایش شرکت داشتند. برای جمعآوری دادهها از دو پرسشنامه (خطمشیهای مدیریت منابع انسانی و عملکرد سازمانی) استفاده شده است. روایی پرسشنامه از طریق صوری و محتوایی تأیید شد. پایایی از طریق محاسبه مقدار کرونباخ برای خطمشیهای مدیریت منابع انسانی(916/0) و برای عملکرد سازمانی(910/0) بهدست آمد. دادههای جمعآوریشده توسط نرمافزار SPSS ویراست 19 و مدلسازی معادلات ساختاری نرمافزار لیزرل ویراست 5/8 مورد تجزیه و تحلیل قرار گرفت. مطالعه حاضر نشان داد که مؤلفههای استخدام، آموزش، ارزیابی عملکرد، مشارکت کارکنان همراهبا جبران خدمات، با عملکرد سازمانی رابطهای مثبت، معنیدار و مستقیم دارند. همچنین، بین خطمشیهای مدیریت منابع انسانی و عملکرد سازمانی با عملکرد سازمانی، رابطهای مثبت، معنیدار و مستقیم وجود دارد. اگر دانشگاه بخواهد عملکرد خود را افزایش دهد، بایستی بر مؤلفههای استخدام و آموزش تأکید بیشتری داشته باشد. بهعلاوه، از دیگر عوامل همچون ارزیابی عملکرد، مشارکت کارکنان و جبران خدمات، جهت بهبود عملکرد خود، استفاده نماید.

طراحی الگوی یادگیری های غیر رسمی مدیران منابع انسانی در سازمان های بزرگ کشور با استفاده از رویکرد روایتی
مدیران منابع انسانی با شناسایی، جذب، برانگیختن، پرورش و نگهداشت استعدادها، نقشی اساسی و انکارناپذیر در عملکرد کسبوکار ایفا میکنند و بهیقین قابلیتهای فنی- تخصصی، آنها را در این امر یاری میدهد. مهارت یادگیری، سنگ بنای شکلگیری قابلیتهای مدیران منابع انسانی است. براساس یافتههای پژوهشها، مدیران برای پرورش شایستگیهای خود بیشتر از شیوههای یادگیری غیررسمی استفاده میکنند. هدف از انجام این پژوهش طراحی الگوی یادگیریهای غیررسمی برای پرورش مدیران منابع انسانی است. در این پژوهش با استفاده از رویکرد روایتی و شیوه مصاحبههای عمیق و هدفمند، تجربههای10 نفر از مدیران منابع انسانی در ارتباط با طراحی و پیادهسازی یکی از نظامهای منابع انسانی،مستند شد و برای تحلیل روایتها از روش کدگذاری استفاده شده است. نتایج تحقیق نشان داده است که این مدیران از 21 روش یادگیری برای توسعه شایستگیهای خود استفاده کردهاند. همچنین ویژگیهای شخصیتی- رفتاری و سازمانی- مدیریتی به عنوان عوامل مؤثر بر بهکارگیری یادگیری غیررسمی شناسایی شدهاند. مدیران منابع انسانی این پژوهش اذعان داشتهاند که یادگیری غیررسمی پیامدهای فردی، سازمانی و نیز پیامدهایی برای واحد منابع انسانی داشته است

سنجش و اندازهگیری چرایی فعالیت متناسب استعداد
آنچه سرمایهگذاری برای کشف استعداد ذاتی، منحصربهفرد و برتر و زمینهسازی برای فعالیت مبتنی بر آن را قابل دفاع میکند، چرایی فعالیت متناسب استعداد است. لذا، با هدف مشخص نمودن چرایی فعالیت متناسب استعداد، با رویکردی کیفی- اکتشافی، مبانی علمی معتبر، مورد پژوهش قرار گرفت. نتایج نشان میدهد مفهوم چرایی فعالیت متناسب استعداد توسط متغیرهای پنجگانه: عمل به علم، خلاقیت، جلوگیری از اسراف، آزادی و خودبودن، اندازهگیری میشود. چنانچه تلاش آدمی بر محور استعداد برترش بچرخد و روی موج استعدادش تنظیم شود، بهخوبی از عهده جذب، پردازش و استفاده از دادههای مرتبط با آن برمیآید، زیرا محرکهای محیطی، حواس، اعصاب، ساختار مغز و محتوای ذهن بهنحو مؤثر با هم مرتبط و مکمل شده و بهنوعی انسان را متصل به وجود لایتناهی درون خود کرده و موجودیت او را با نظم و سازمانِ نظام هستی هماهنگ و همسو مینماید که این خود رفتار موفقیتآمیز را نتیجه میدهد. به این صورت که فرد و کارش، همانند قفل و کلید با هم یکی شده و هر چه بیشتر «عمل به علم»، «خلاقیت»، «جلوگیری از اسراف»، «آزادی» و «خودبودن» را تجربه مینماید.

ارائه مدلی برای پیشبینی سطح معنویت در سازمان با رویکرد شبکه عصبی مصنوعی
رشد روزافزون تمایل به معنویت در محیط کار، به ایجاد پارادایم جدیدی در علم سازمانی منجر شده و مزایای برآمده از ایجاد محیط کار معنوی، کانون توجه بسیاری از پژوهشگران قرار گرفته است. از اینرو، با توجه به اهمیت موضوع معنویت در محیط کار، هدف این پژوهش، ارایه مدلی برای پیشبینی سطح معنویت در سازمان با رویکرد شبکه عصبی مصنوعی است. در این مطالعه، از روش پژوهش توصیفی- اکتشافی استفاده شده است. جامعه آماری این پژوهش کلیه کارکنان شرکت گاز استان یزد به تعداد 585 نفر بودهاند. با روش نمونهگیری تصادفی ساده، نمونهای شامل 140 نفر (26 زن، 114 مرد) از کارکنان شرکت گاز انتخاب شدند و پرسشنامهای محققساخته متشکل از 46 پرسش در چهار سطح: فردی، گروهی، سازمانی و معنویت در سازمان تدوین شد و پس از آزمون روایی و پایایی، بین افراد نمونه توزیع شد. نتایج حاصل از چهار نمونه شبکه عصبی، مشخص شد که عوامل رویههای سازمانی شامل: احساس کمککردن شرکت به جامعه در کارکنان، توجه به نیازهای معنوی کارکنان، برگزاری دورههای آموزشی معنوی در سازمان و گزینش کارکنان بر مبنای فلسفه معنویت محورشرکت، مهمترین عوامل مؤثر بر معنویت در سازمان کارکنان شرکت گاز استان یزد است.

آموزش عالی نقش مهمی در بازشکلدهی و تغییر پایدار در جامعه دارد. در این فرایند عوامل مهمی همچون سرمایة اجتماعی، مشارکت سازمانی و سرمایة انسانی نقشآفرینی میکنند. بنابراین، هدف جستار مورد نظر، بررسی اثرات سرمایه اجتماعی بر مشارکت سازمانی بههمراه نقش سرمایه انسانی بین کارکنان دانشگاه نوشیروانی بابل بوده است. جامعه مورد نظر، کارکنان دانشگاه (180 نفر) بوده و نمونه مورد نظر بر اساس جدول مورگان با توجه به روش تصادفی ساده (113 نفر) انتخاب شده است. ابزار پژوهش شامل سه پرسشنامه استاندارد سرمایه اجتماعی ناهاپیت و گوشال با پایایی (85/0)، پرسشنامه سرمایه انسانی نادری با پایایی (87/0) و پرسشنامه مشارکت سازمانی دنیسون با پایایی (90/0) و روایی آن براساس نظر متخصصان برای هر سه ابزار، مناسب گزارش شده است. روش تجزیهوتحلیل با استفاده از نرمافزار لیزرل و نمونه معادلات ساختاری انجام پذیرفته است. نتایج، حاکی از تأثیر سرمایه اجتماعی بر مشارکت سازمانی و سرمایه انسانی است؛ همچنین، سرمایه انسانی بر مشارکت سازمانی اثر داشته است.

شناسایی شیوههای مستندسازی و انتقال تجربههای (حرفهای) اعضای هیئت علمی در دانشگاه اصفهان
هدف این مطالعه یافتن راهکارهای مناسب برای مستندسازی تجربهها و انتقال آنها در دانشگاه اصفهان است تا بر اساس نتایج آن کمیسیون تحول اداری سازمان اقدام به تصمیم گیری نماید. از این منظر مستندسازی تجربههای سازمانی به عنوان یک ضرورت مهم در حوزه مدیریت دانش مورد توجه قرار گرفته است. روش پژوهش به شیوه کیفی است جامعه آماری تحقیق را تمام استادن و اعضای هیئت علمی همه دانشکدههای دانشگاه اصفهان تشکیل میدهند. روش جمعآوری اطلاعات با استفاده از مصاحبه است. نتایج بهدستآمده نشان داد که حمایت دستیاری و در گام بعد وجود کارگاههای آموزشی از تأثیرگذارترین عوامل در انتقال تجربهها بهشمار میروند و همچنین تأثیر فرایند پژوهشی و مقالهای در رده اول و مکتوبکردن تجربه و تجربه نگاری در رده دوم از تأثیرگذارترین عوامل در مستندسازی تجربههای اعضای هیئت علمی بهشمار میروند. برای تحقق عملی این نتایج، انتخاب یکی از مدیریتهای سازمان به عنوان الگو توصیه شده است تا ضمن مستندسازی، اشکالهای رفعشده و روشهای بهدستآمده به کل سازمان تعمیم یابد.
